  invited to attend.\n\n\nAbstract:\n\nWe examine the gender pay gap in sta
 rtups\, uncovering a disparity in financial returns between men and women 
 employed in startup roles. We propose that relative to their male counterp
 arts\, female employees experience lower financial returns from startup em
 ployment than from employment in incumbent firms. We theorize that this “e
 ntrepreneurial employment penalty” arises from the inherently ambiguous an
 d less transparent nature of startup compensation. Negative stereotypes ab
 out women’s workplace commitment lead to a discount in women’s equity-base
 d pay\, which is characterized by higher ambiguity and less transparency t
 han traditional salaries. Drawing on matched employer– employee data from 
 Finland\, we find notable gender disparities in equity allocation and the 
 resulting long-term financial returns from startups. Furthermore\, our ana
 lysis reveals that the gender pay gap in equity is exacerbated for women w
 ith childcare responsibilities but is reduced when startups are required t
 o increase ownership transparency or face financial constraints.\n
